Leadership capability isn't built through a single program, workshop, or coaching engagement. It develops over time through the way leaders think, make decisions, work together, and are supported by the systems around them. That's why every engagement is designed to strengthen not just individual leaders, but the conditions that enable leadership capability to grow and endure across your organization.
The challenge is that leadership capability can break down in different ways. One organization may need to strengthen how leaders practice and apply what they've learned. Another may need clearer leadership expectations. A third may have strong development programs but talent systems that fail to reinforce the right behaviors.
That's why every engagement starts with understanding where leadership capability is strongest and where it's breaking down. Using my Leadership Capability System, we'll assess the six interconnected conditions that shape leadership capability, identify the greatest opportunities for impact, and determine the right path forward whether that's coaching, workshops, consulting, or some combination.
Structural Elements
Reinforcement Elements
Structural Element
Leadership definition is a shared articulation of what leadership means here in this organization and the principles that guide how leaders think, decide, and act. It answers the question, “what does it mean to be a leader here?"
Structural Element
Behavioral standards & expectations are explicit leadership behaviors, grounded in identified competencies, that define what effective leadership looks like in practice. They translate the organization’s leadership definition into observable actions. They answer the question, “how does a leader in this organization behave?”
Structural Element
Leadership learning (knowledge) is the intentional development of the knowledge, concepts, and mental models that help leaders understand how leadership works. It creates a common understanding of effective leadership and provides the foundation leaders need to apply leadership effectively. It answers the question, “what do leaders need to know?”
Reinforcement Element
Leadership Practice is the deliberate application of leadership knowledge in real work situations to build capability, judgment, and adaptability. Leadership capability is built through application, repetition, and iteration, not understanding alone. It answers the question,“what are leaders able to consistently do?”
Reinforcement Element
Integrated Organizational Systems & Practices are the talent processes, structures, and organizational practices that reinforce the organization's leadership definition, behavioral expectations, and leadership development efforts. They create alignment between what leaders are expected to do and what the organization consistently rewards, recognizes, promotes, and supports. When aligned, organizational systems reduce friction and create the conditions for leadership behaviors to be sustained over time. They answer the question, “what does the organization consistently reinforce?”
Reinforcement Element
Accountability is the reinforcement of leadership expectations through follow-through, feedback, coaching, and ongoing conversations that ensure leadership behaviors are consistently applied over time. It creates clarity about what leaders are expected to do and reinforces those expectations until they become part of how leadership is practiced every day. Accountability transforms leadership behaviors from something leaders try into something they consistently do. It answers the question, “how are leadership expectations reinforced and sustained over time?”
